According to new research <a href=\"https:\/\/www.ajpmonline.org\/article\/S0749-3797(25)00023-6\/abstract\" target=\"_blank\" rel=\"nofollow noopener noreferrer\" data-ga-track=\"ExternalLink:https:\/\/www.ajpmonline.org\/article\/S0749-3797(25)00023-6\/abstract\" aria-label=\"published\">published<\/a> in the American Journal of Preventive Medicine, at an average 1,000-person U.S. company, employee disengagement and burnout resulted in $5.04 million in lost costs annually.<\/p>\n<p>The True Toll Of Employee Burnout<\/p>\n<p>There are several ways in which burnout poses a financial risk to companies. For instance, burnout often leads to higher absenteeism and reduced productivity. According to APJM\u2019s report, employees experiencing burnout are less productive and tend to miss more workdays. Studies from SHRM also show that replacing employees who quit can cost between <a href=\"https:\/\/www.shrm.org\/executive-network\/insights\/myth-replaceability-preparing-loss-key-employees\" target=\"_blank\" rel=\"nofollow noopener noreferrer\" data-ga-track=\"ExternalLink:https:\/\/www.shrm.org\/executive-network\/insights\/myth-replaceability-preparing-loss-key-employees\" aria-label=\"50% and 200%\">50% and 200%<\/a> of their annual salary, and burned-out workers are nearly <a href=\"https:\/\/www.shrm.org\/executive-network\/insights\/employee-mental-health--may-2024-en-insights-forum\" target=\"_blank\" rel=\"nofollow noopener noreferrer\" data-ga-track=\"ExternalLink:https:\/\/www.shrm.org\/executive-network\/insights\/employee-mental-health--may-2024-en-insights-forum\" aria-label=\"three times\">three times<\/a> more likely to be actively job hunting. What\u2019s worse is that burnout can cost more than onboarding new hires. The APJM report found that disengaged and burned-out employees can cost up to 17 times more than training a single new employee.<\/p>\n<p>Unfortunately, many employers underestimate how many of their employees are experiencing burnout. According to Care.com\u2019s \u201c<a href=\"http:\/\/care.com\/business\/reports\/2025-future-of-benefits-report\/2025-future-of-benefits-report-thank-you\/?submissionGuid=85264f08-19eb-4f0f-a8a2-829daea7a8b4\" target=\"_blank\" rel=\"nofollow noopener noreferrer\" data-ga-track=\"ExternalLink:http:\/\/care.com\/business\/reports\/2025-future-of-benefits-report\/2025-future-of-benefits-report-thank-you\/?submissionGuid=85264f08-19eb-4f0f-a8a2-829daea7a8b4\" aria-label=\"Future of Benefits Report\">Future of Benefits Report<\/a>,\u201d 69% of employees say they\u2019re at a moderate to high risk of burnout, while employers believe only 45% of their employees are at risk. This 24-point disconnect that Care.com terms the \u201cburnout perception gap\u201d could devastate business outcomes and exacerbate the already growing costs associated with burnout.<\/p>\n<p>Often, overwork stems from excessive unessential tasks that don\u2019t directly contribute to organizational value. According to a recent <a href=\"https:\/\/www2.deloitte.com\/us\/en\/insights\/focus\/human-capital-trends.html#reclaiming-organizational-capacity\" target=\"_blank\" rel=\"nofollow noopener noreferrer\" data-ga-track=\"ExternalLink:https:\/\/www2.deloitte.com\/us\/en\/insights\/focus\/human-capital-trends.html#reclaiming-organizational-capacity\" aria-label=\"Deloitte\">Deloitte<\/a> article on its \u201c2025 Global Human Capital Trends\u201d survey findings, nearly half of employees feel they\u2019re being bogged down by work that isn\u2019t value-driven, and only 22% of survey respondents feel that their organization is highly effective at simplifying work. And while 82% of employers acknowledge the importance of freeing up employee capacity, a mere 8% say they\u2019ve made progress at doing so.<\/p>\n<p>Supporting Employees With Connection, Benefits And Agency<\/p>\n<p>According to Deloitte, it\u2019s \u201cthe meeting overload, the outdated processes, and the myriad of nonessential work\u201d that hold employees back from \u201cachieving the outcomes that matter the most.\u201d For businesses to effectively manage burnout, it starts with eliminating busy work that leads to overwork\u2014such as unnecessary meetings and antiquated processes.<\/p>\n<p>The authors suggest that employers instead give employees \u201cslack\u201d or \u201cunscheduled, unassigned time in the workday that workers have complete autonomy over.\u201d This gives employees the agency to own and be accountable for their productivity. This way, employees aren\u2019t weighed down by tasks that likely won\u2019t contribute significant value to the company or are more focused on hours worked than actual results.<\/p>\n<p>Employers can also consider gaining a deeper understanding of each employee\u2019s individual needs. Care.com\u2019s research found that 83% of employees paying for family care say caregiving worsens burnout risk. As the report highlights, understanding the needs of caregivers and providing benefits\u2014such as access to child and senior care, additional healthcare coverage and care subsidies\u2014can go a long way in mitigating burnout among employees who are also caregivers.<\/p>\n<p>When leaders make an effort to understand the unique needs of everyone on their team, it can provide insights that help prevent the costly effects of burnout, such as missed workdays, reduced productivity and higher employee turnover. Yet it isn\u2019t an inevitable expense. With the right strategies in place, companies can stop burnout and disengagement from dragging down their teams. By empowering employees to take ownership of their work and understanding what they need to succeed, business leaders can proactively address burnout and avoid its costly side effects.
